    Title: 探討教育訓練滿意度與組織承諾關聯性之研究 : 以遠東百貨為例

    Abstract: 現今社會變遷快速各行各業迅速崛起,企業對員工的教育訓練也日漸重視,本研究主要瞭解遠東百貨員工教育訓練滿意度與組織承諾的現況,以及探討教育訓練滿意度與組織承諾之關係。本研究採問卷調查法收集資料,研究母群體為遠東百貨員工(n=306),問卷回收資料應用描述行統計、t檢定、皮爾森相關分析、單因子變異數分析與事後多重比較以及逐步回歸分析等方式進行統計分析。研究結果如下列六點所示:
    一、遠東百貨受訓員工教育訓練滿意度現況表現佳,以「訓練師資」向度表現最佳。
    二、遠東百貨受訓員工組織承諾現況表現優異,以「努力承諾」向度表現最佳。
    三、在不同背景變項中,在任職年資對教育訓練滿意度具有顯著差異。
    四、不同背景變項中,「年齡」、「任職年資」、「職務」、「教育程度」、「婚姻」對組織承諾整體及部分向度具有顯著差異。
    五、教育訓練滿意度整體及各項度與組織承諾整體及各項度均達顯著正相關,顯示教育訓練滿意度越佳,組織承諾則越高。
    六、教育訓練滿意度可以有效預測組織承諾,遠東百貨受訓員工教育訓練滿意度對整體組織承諾之解釋力達40.5%。在教育訓練滿意度的四個預測因素中,
    「訓練成效」、「訓練環境與設備」、「訓練師資」三個向度的滿意度對組織承諾有較高的預測力,其中又以「訓練成效」的預測變項最高。
    Currently, social change has speed up the rise in all walks of life. Industries gradually pay more attention to employee’s training. Hence, the main objective of this study is to understand the satisfaction of employee’s training and the current situation of organizational commitment of the Far Eastern department store. In addition, this study seeks to explore the relationship between employee’s training and organizational commitment. Survey questionnaires are adopted in this study. This study targets employees (n= 306) of the Far Eastern department store as research participants. Descriptive Statistics, t test, Pearson correlation coefficient, One-way ANOVA, Posteriori comparison, and Stepwise Regression are used to analyze the statistical data. The results are as follows:
    1. In the dimension of current situation on employee’s training satisfaction of Far Eastern department store, “trainers” demonstrates the best result.
    2. In the dimension of the presentation of organizational commitment on employee’s training of Far Eastern department store, “effort commitment” shows the best result.
    3. Among different background variables, “seniority” significantly influences satisfaction of training.
    4. Among different background variables, “ages”, “seniority”, “educational level”, and “marital status” have demonstrated significant influences on overall and some factors of organizational commitment.
    5. Employee’s training satisfaction and organizational commitment have showed a positive significant correlation, which means better employee’s training satisfaction have higher organizational commitment.
    6. Employee’s training satisfaction can effectively predict organizational commitment. The explanation of employee’s training satisfaction on organizational commitment of Far Eastern department store reaches 40.5%. Of the four predicted factors of employee’s training satisfaction, three factors, namely “training outcome”, “training environment and equipment”, and “trainers”, show higher projective power on organizational commitment. Among them, “training outcome” is the highest predictor.
