    論文提要內容:
    全球化是許多企業追求擴張版圖、整合運用資源的一種策略,面對未來如此激烈的競爭態勢,企業要如何維持競爭優勢,「人」已成為組織中建立持續性競爭優勢的重要資源,是企業競爭力的關鍵因素之一。因此,企業若要提高核心競爭能力,必須致力於企業內部的人力資源管理提昇。
    本研究探討人力資源管理活動中相當重要的一環「訓練成效」,並且針對公司年資二年以內的員工,作為主要研究對象,探討當新進員工進入組織時,在尚未明確自己確切的定位前,難免會產生高度的壓力與焦慮感,此時就容易產生角色壓力;以及組織中的政治行為引發知覺反應;透過新進員工訓練讓新進人員藉以認同組織、發揮所長,企業藉以提升新人對組織的承諾感,進而獲得其良好績效。有助於降低新進組織時的焦慮感,減少不適應所造成的離職率。並以主管支持作為干擾變數,討論主管的行為與訓練目標是否一致,對於訓練成效是否具有顯著性的影響。
    最後歸納具體結論及研究限制,本研究對象是針對進出口貿易業員工,研究的結果無法一般化,若應用在其他產業,解釋及預測能力不足,因此,研究結果是否適用於其他產業的員工,仍有待其他研究證實,因此建議後續的研究者,可將研究樣本擴及其他產業,擴大研究範圍。

    Abstract:
    Globalization is a strategy for many companies to expand their business territory and integrate the uses of resources. With such intense competition, it is essential for the companies to maintain their competitivity by valuing human resource. Hence, to increase the core competitiveness, the enterprises must endeavor to improve human resource management.
    The thesis studies the “training effectiveness,” which is a very important part of human resource management activities, for employees having less than two years of service as the main objects of study, and the role stress of new employees before they find out their exact positioning in the organization, and the perceptual responses resulted from political behavior in the organization. The enterprises could increase the recognition of new employees for the organization through the orientation training for new staff, thereby increasing their performance and decreasing their anxiousness and thus turnover rate. Moreover, this study is using supervisor support as moderating effect to discuss whether the behavior of the supervisor are consistent with the training target and whether its influence on training effectiveness is significant.
    Lastly, the results of this study can not be generalized, for the study objects are limited to the employees of import and export trading industry, so it still needs to be confirmed if the results of the thesis are applicable to other industries. Therefore, it is suggested for the subsequent researchers extend their samples to other industries.
