    摘要: 本研究探討工作者面對角色壓力、工作倦怠與組織犬儒主義態度展現對組織公民行為影響,及探討不同的個人背景對多重負面心理因素與組織公民行為的差異性,希望企業能夠重視並提昇組織公民行為之展現藉以增進組織績效,並提供業界實務上應用的建議。

    在本研究中以台灣北部地區不分產業企業之員工為研究對象,採用便利抽樣方式,以網路問卷及實體問卷兩種方式進行資料蒐集,共回收343份有效問卷。使用統計軟體SPSS17.0版進行資料分析,主要採用階層迴歸模型來驗證各項假設。茲將研究結果歸納如下:

    1. 不同的人口統計變項中,「階層職級」對工作倦怠有顯著差異性。及「年齡」、「教育程度」與「婚姻狀況」及「階層職級」對組織公民為有顯著的差異性。

    2. 角色壓力對組織公民為有顯著的負向影響。其中「角色過度負荷」、「角色模糊」對「人際利他行為」、「堅守本份行為」、「組織公益行為」具有負向影響。

    3. 工作倦怠對組織公民為有顯著的負向影響。其中「譏誚態度」、「降低專業效能」對「人際利他行為」、「堅守本份行為」,及「譏誚態度」對「組織公益行為」具有負向影響。

    4. 組織犬儒主義對角色壓力與組織公民為關係無顯著的干擾效果。其中組織犬儒主義與「角色模糊」交互作用對「人際利他行為」具有顯著的干擾影響。

    5. 組織犬儒主義對工作倦怠與組織公民為關係具顯著的干擾效果。其中組織犬儒主義與「降低專業效能」交互作用對「堅守本份行為」具有顯著的干擾影響。

    This paper explores how workers facing role pressure, job burnout, and organizational cynicism influence Organizational Citizenship Behavior (OCB). It also explores thoroughly behavioral differences resulting from different backgrounds of workers and from multiple negative psychological factors. This paper hopes to provide information for enterprises and aid said enterprises in making informed decisions to improve organization performance.

    This paper focuses on employees in Northern Taiwan without regard of industries. Using sampling methods, data was collected both from online and physical questionnaires through which 343 valid questionnaires were obtained. Statistical software SPSS version 17.0 was used to analyze total of the 343 valid questionnaires. The statistical software primarily uses a hierarchical regression model to verify assumptions.

    The results are summarized as follows:

    1. Based on studies between different samplings, there is a significant relationship between job burnout and differences in job title. Factors including age, educational level, marital status and job title have significant impact on Organizational Citizen Behavior.

    2. Role pressure has a direct negative impact on Organizational Citizen Behavior. “Role overload” and “Role Ambiguity” have a negative impact on "Organizational Citizenship Behavior-Individual", "In-role Behaviors" and "Organizational Citizenship Behavior-Organization".

    3. Job burnout has a significant negative impact on Organizational Citizen Behavior. Factors such as "cynicism", "professional deficiency" influence "Organizational Citizenship Behavior-Individual" whereas "in-role behaviors" and "cynicism" influence "Organizational Citizenship Behavior-Organization".

    4. "Organizational Cynicism" has no direct effect on "Role Pressure" and "Organizational Citizen Behavior". However, interactions of "Organizational Cynicism" and “Role Ambiguity” have a significant influence on "Organizational Citizen Behavior".

    5. "Organizational Cynicism" has a direct effect on "Job Burnout" and "Organizational Citizen Behavior" especially when "Organizational Cynicism" and "Professional Deficiency" interact with "In-Role Behavior".
