    Abstract: 台灣面對全球化競爭,對於派外人員一般較多注意的是培養語言能力與專業技術能力,但卻常常忽略同樣重要的隱性能力,例如關係建立、壓力容忍能力等。根據國際外派服務公司一項長達十六年的調查發現,第一次外派的人當中,因為「個人適應不良」而提早離開的比例高達67%,「能力不足」比例高達59%。適應不良背後代表正是許多專業以外的移動能力,例如彈性、跨文化溝通能力等。
    本研究對象是以母公司設立於台灣,業務範圍涵蓋中國及台灣兩岸地區,以其員工為研究母體,共回收問卷 140 份,探討台灣企業員工在企業及組織因素、內在個人因素之能力、動機和外在環境因素對派外大陸意願的影響。
    研究結果發現企業及組織因素中,組織支持之工作自主性及工作滿足愈高,派外意願愈強。內在個人因素中,關係建立與溝通能力、跨文化察覺能力、處理外在壓力能力及處理內在壓力能力對派外意願有正向影響。內在個人因素中,動機之自我挑戰、昇遷競爭環境及生涯管理對派外意願有正向影響。外在環境因素中,經濟發展對派外意願有正向影響。內在個人因素對企業及組織因素影響派外意願有中介效果。企業及組織因素對內在個人因素有正向影響。
    Taiwanese Corporations are more emphasizing on both language and professional capabilities but others invisible abilities such as relationship build up or tolerance strength on pressure for personnel stationed abroad while they are facing the global competition now. According to an study prepared by an external assignment service company, 67% of the 1st time personnel stationed abroad choose to leave the Company was due to individual maladjustment and 55% due to ability insufficiency. The meaning behind the ‘maladjustment’ is those moving abilities besides professionalism such as flexibilities, multi-culture communication abilities.
    I study corporations whose headquarters are set up in Taiwan and whose businesses have covered both China and Taiwan area. I have interviewed their employees and got 140 copies of questionnaire back. I study factors that influence the willingness of Taiwanese corporation employees working in China. The factors include staff in corporation and organization, internal personal abilities and motivation and external environment effects.
    I have found from this study that the higher the work independency and satisfaction, the more willingness to relocate abroad in industry and organization factor. In addition, relationship build up, communication ability, multi-culture adaption ability and inner and outer pressure release ability have positive effects on personnel relocated abroad. Self-challenge, promote competition and career plan all have positive effect on personnel relocated abroad in internal personal factor. Among external environment factor, economical development have positive effects. Personal internal factor has the intermediary effect on corporation and organization factor for personnel relocated abroad. Corporation and organization factor has positive influence on personal internal factor.
