    Abstract: 本研究以交通部觀光局所公佈的全國60家國際級觀光旅館爲研究母體,其中24家作爲研究樣本,並回收303份有效問卷,透過結構方程模式將主管與部屬關係、工作滿足與組織承諾的影響進行實證分析。研究結果發現,工作滿足爲主管與部屬關係、組織承諾間的中介變項,亦即欲提昇員工的組織承諾,主管必須和部屬維持良好的關係,並使部屬對其工作感到滿足。另外,主管與員工關係對工作滿足有正向影響;而工作滿足對組織承諾亦有正向影響。最後,本研究利用多群體分析,發現工作滿足與組織承諾,會受到不同職務的調節。
