    Abstract: 第一線服務人員的服務導向組織公民行為受到服務業興起與顧客導向的趨勢影響,日漸受到重視。過去研究多著重於員工個人態度與組織公民行為關係之驗證,但少有研究探討組織氣候與員工所具備的顧客知識,是否會影響員工的組織公民行為表現。本研究引進組織氣候與知識管理的概念,驗證學習氣候對員工的顧客知識與服務導向組織公民角色的直接影響,並進一步討論員工的顧客知識是否在學習氣候與服務導向組織公民行為之間,扮演中介的角色。 是故,本研究擬以國內100家3C商品(電腦、通訊與消費性電子)零售業者為研究對象,採問卷方式蒐集第一線服務人員與各店主管之資料,利用層級線性模式,進行實證分析,以期了解學習氣候與員工所具備的顧客知識,對於員工服務導向組織公民行為的重要性。針對研究結果,本研究亦將提出管理意涵與後續研究建議。 The present study integrates knowledge management, categorical knowledge structure, and climate research to examine the relationship of learning climate, contact employee customer knowledge, and SOCB (service-oriented organizational citizenship behavior) performance. A survey of 1000 contact employees and 300 supervisors in 100 electronics and appliance stores in Taiwan will be conducted to examine the effect of learning climate on customer knowledge and SOCB performance as well as investigate the mediating role of customer knowledge. These findings highlight the importance of learning climate and customer knowledge for retailing organizations. This empirical examination may produce both theoretical and managerial implications.
