論文提要內容: 面臨全球化快速競爭的壓力下,企業必須不斷的創新,無論是人力資源管理方面或生產作業管理方面都必須隨著市場的變動而改變才能符合潮流不被市場淘汰。近年來隨著全球經濟泡沫化,許多大型金融機構的倒閉及財務危機(如915金融風暴~雷曼倒了、美林賣了、AIG呼救等),引發全球股市大跌、失業率提高、民生消費能力也降低。此一骨牌效應造成企業如何在不景氣的環境下生存,及開創新商機是值得深思的課題,本研究將試著整合組織氣候、員工組織焦慮及以自我效能對技術創新能力的影響進行研究。 本研究從相關的文獻探討開始著手,再根據其理論基礎建立本研究之架構與假設,並選用適當的量表為研究工具,經便利抽樣以台灣省北區製造業、金融業、資訊服務業三大產業之資訊部門、研發及生產相關部門之員工進行問卷調查。針對回收的有效樣本318 份資料,進行因素分析、信度分析相關分析及迴歸分析。 經實證分析和討論後,獲致主要結論如下: 1. 組織氣候與技術創新能力有顯著的正向影響 2. 員工組織焦慮與技術創新能力有無顯著的負向影響 3. 員工自我效能與技術創新能力有顯著的正向影響 綜合上列實證發現創新能力會受組織氣候及自我效能正向影響,組織氣候良好的團隊相對的創新能力就愈高,若員工個人自我效能高且組織氣候良好其創新能力更有加分效果。 Abstract: We are facing under a rapid globalization in the pressure of competition, companies must consistently innovate, whether it is human resource management or production/operation management must change with the market in order to meet the tide of change avoiding eliminated by market forces. With the global economic bubble in recent years, and many large financial institutions went bankrupt, also financial crisis occurred, triggering a global stock market sharply slump, the unemployment rate increased, the people''s livelihood ability to reduce consumption. These caused a domino effect in how to survive during recession, and create some new business opportunities issues is worth to carefully considerate. We will try to integrate organizational climate, staff organizational anxiety and self-efficacy on the ability of technological innovation. By empirical analysis and discussion, the main conclusions are reached as follows: 1. There exists a significant positive relationship between organizational climate and technological innovation capability. 2. There does not exist a significant negative relationship between staff organizational anxiety and the technological innovation capability. 3. There exists a significant positive relationship between Employee’s self-efficacy and ability in technological innovation. Obviously, we could summarize that innovation capability will be positively affected by organizational climate and self-efficacy. The better the organizational climate is, the higher the innovative capacity. If they are in high self-efficacy and well-climate organization, employee’s ability to innovate will get more points for themselves.
