Abstract: | 本研究旨在探討臺北縣公私立高級職業學校教師專業倫理知覺與學校組織氣氛的關係。首先探討臺北縣高級職業學校組織氣氛之現況;其次分別探討不同變項教師專業倫理知覺及不同變項高級職業學校組織氣氛之差異情形;最後,再分析高級職業學校教師專業倫理知覺與學校組織氣氛之相關情形。 本研究採文獻分析、問卷調查等方式進行之,首先經由文獻探討,作為建立研究架構的理論基礎和選用研究工具的依據。其中,教師專業倫理知覺包含教師本身、教師與學生、教師與家長、教師與其他教師、教師與行政、及教師與社區等六個層面;其次,學校組織氣氛層面分為兩部分:一為校長行為,包含支持行為及監督行為;二為教師行為,包含親和行為及疏離行為。繼之以自編之「臺北縣高級職業學校教師專業倫理知覺對學校組織氣氛影響調查問卷」為研究工具;以臺北縣九大區16所公私立高級職業學校教師為研究對象,並將教師在校職位區分行政、導師及專任等三類進行分層抽樣,約694名教師為受試者,回收問卷580份,有效問卷550份,佔全部問卷的79.3 %。最後進行平均數、標準差、單因子變異數分析及相關係數分析等統計方法處理,獲致下列結論: 一、臺北縣高級職業學校教師專業倫理知覺現況屬於高程度表現。 二、臺北縣高級職業學校組織氣氛屬於中程度之「校長支持行為」及「教師親和行為」。 三、服務於不同學校類別(公立、私立)的高職教師,其教師專業倫理知覺有顯著差異。 四、整體而言,服務於不同學校規模、不同創校歷史之高職教師,其教師專業倫理知覺有顯著差異。 五、整體而言,不同教師性別、不同教學年資、不同教育背景之高職教師,其教師專業倫理知覺有顯著差異。 六、服務於不同學校類別(公立、私立)、不同學校規模、不同創校歷史之高職教師與學校組織氣氛感受有顯著差異。 七、教師專業倫理知覺與學校組織氣氛具有密切相關。 依據研究結論,提出以下建議: 一、對教育主管機關的建議 (一)健全校長遴選制度 (二)增進校長領導能力 (三)落實教師考核制度 (四)舉辦學校領導人才專業知能研習 二、對高級職業學校校長的建議 (一)營造良性互動的組織氣氛 (二)鼓勵教師進修且舉辦研習活動,提升教師專業知能 (三)增進校長教學領導能力與培養校長專家權、參照權 (四)推展校園倫理,積極表揚資深優良教師 三、對高級職業學校教師的建議 (一)開放心胸,積極成長 (二)展現教學專業熱忱 四、另針對研究對象、研究內容及研究方法提出具體的建議,作為未來研究之參考。 The purpose of this research is for discussing the connection between teachers’ perception of professional ethics and the organizational climate of school in public and private vocational high schools of Taipei County. First of all, the present situation of organizational climate of the vocational high schools in Taipei County was discussed; next, the difference of the different variables of teachers’ perception of professional ethics and the different variables of organizational climate of vocational high school was discussed individually; finally, the correlation and difference between the teachers’ perception of professional ethics of vocational high school and the organizational climate of school were analyzed. This research adopted the methods of analyzing previous literatures and questionnaire survey to proceed to the study; first, through the articles review, that could be the reference of establishing the rationale of research construction and the selection of study tools; simultaneously, teachers’ perception of professional ethics contained six aspects of the teachers themselves, the teachers and the students, the teachers and the parents of students, the teacher and other teachers, the teachers and the administration, as well as the teachers and the community; then, the aspect of organizational climate of school was divided into two partitions: one is the principal’s behavior contained the support behavior and the behavior of supervision, and the other one is the teacher’s behavior contained the companionable behavior and the frigid behavior. Next, a title of questionnaire was “Questionnaire Survey of the Connection between Teachers’ Perception of Professional Ethics of Vocational High School and the Organizational Climate of School” to be the study tool to collect data; the teachers of 16 public and private vocational high schools of the nine districts of Taipei County were chosen as the subjects of research, and the teachers were sampled by three levels of the school positions divided into administrations, instructors and full-time teachers. There were approximately 694 teachers to participate in the research, the number of questionnaires which were filled in and handed back was 580, the number of effective questionnaires was 550, and the percentage of effective questionnaires to the total questionnaires was 79.3 %. Finally, some statistical methods, such as mean value, standard deviation, single-factor analysis of variance and analysis of correlation coefficient, were carried on analyzing the datum, and then the following conclusions had been obtained: 1. The current situation of teachers’ perception of professional ethics in the vocational high schools of Taipei County is a kind of high degree performance. 2. The organizational climate is medium degree on the aspects of “Principal’s Support Behavior “and “Teacher’s Companionable Behavior “in the vocational high schools of Taipei County. 3. The research reveals significant differences on the teachers’ perception of professional ethics among the vocational-high-school teachers serving in different school types (public or private). 4. Synthetically, there are significant differences on teachers’ perception of professional ethics among the vocational-high-school teachers serving at the schools with different scales and histories. 5. Synthetically, there are significant differences on teachers’ perception of professional ethics among the vocational-high-school teachers with different genders, different years of teaching and different educational backgrounds. 6. There are significant differences on the feeling of organizational climate of school among the vocational-high-school teachers serving in the different school types (public or private), different school scales and different school histories. 7. It is closely related between the teachers’ perception of professional ethics and the organizational climate of school. Based on the research conclusion, the following suggestions are proposed: 1. The following suggestions are for the Educational Bureau: (1) Establishing the electing system of principal perfectly. (2) Promoting the principal’s capability of leadership. (3) Executing solidly the evaluation system of teacher’s performance. (4)Holding the symposium of professional knowledge and capability for the school leaders. 2. The following suggestions are for the principals of vocational high school: (1) Creating an organizational climate of fairly mutual interaction. (2) Motivating the teachers to study for higher degree and holding studying conference in order to promote teachers’ professional knowledge and capability. (3) Promoting the principals’ capability of teaching leadership and training the expert power and referring power for principals. (4) Developing the ethics of campus and praising the excellent senior teachers. 3. The following suggestions are for the teachers of vocational high schools: (1) Opening the mind and growing up positively. (2) Presenting the professional enthusiasm of teaching. 4. Some solid suggestions are proposed to be the reference of prospective research in the subjects of study, the research contents and the research methods. |
