本研究旨在了解國民小學教師情緒勞務與組織公民行為之關係,首先是探討國民小學教師情緒勞務與組織公民行為的現況,其次是比較不同背景變項的國民小學教師情緒勞務及組織公民行為的差異情形,再分析國民小學教師情緒勞務與組織公民行為的相關情形及預測作用。本研究除對相關文獻進行分析之外,主要是採問卷調查法,並以分層隨機抽樣的方式,針對臺北縣國民小學教師為研究對象進行調查,共發出450份問卷,收回有效問卷373份,總回收率為82.89%,實得有效問卷342份,問卷可用率為91.68%。本研究使用之研究工具為「臺北縣國民小學教師情緒勞務與組織公民行為關係之調查問卷」,並以SPSS for windows 12.0為資料分析工具,對問卷所得結果以信效度分析、描述統計、獨立樣本t檢定、單因子變異數分析、皮爾遜積差相關及多元逐步迴歸分析方法進行資料處理。 本研究的主要發現如下: 一、國民小學教師情緒勞務與組織公民行為之現況為中高程度。 二、國民小學教師情緒勞務會因擔任職務、服務年資及學校規模之 不同,而有顯著的差異情形;至於在性別、年齡、教育程度 上,則無顯著差異存在。 三、國民小學教師組織公民行為會因性別、年齡、教育程度、擔任 職務、服務年資及學校規模之不同,而有顯著的差異情形。 四、國民小學教師情緒勞務與組織公民行為具有顯著正相關。 五、國民小學教師情緒勞務能有效預測教師組織公民行為。
研究者依據上述結論,最後提出具體建議以提供教育行政機關、學校行政單位、國民小學教師及後續研究者之參考。 The purpose of the study was to investigate the relationship between teachers’ emotional labor and teachers’ organizational citizenship behavior in elementary schools and to assess if differences exist in teachers’ perceptions of emotional labor and the level of their organizational citizenship behavior based on selected teacher and school characteristics. Questionnaires assessing school teachers’ emotional labor and teachers’ organizational citizenship behavior were completed by 450 elementary school teachers. Results of the study indicated that teachers’ sense of emotional labor was significantly related to organizational citizenship behavior. Findings of the study as follow: 1. Teachers reported a strong sense of emotional labor. 2. Teachers reported a high level of organizational citizenship behavior. 3. There were significant differences in teachers’ perceptions of emotional labor based on job position, years of service and school size. 4. There were significant differences in teachers’ perceptions of organizational citizenship behavior based on gender, age, job position, years of service, education and school size. 5. Teachers’emotional labor was significantly related to teachers’organizational citizenship behavior. 6. Teachers’emotional labor was a strong predictor of teachers’organizational citizenship behavior.
Finally, suggestions based on the above research findings were presented for educational authorities, school principals, teachers and future researchers.
