研究的結果歸納如下: 1.員工對於組織內部進行基層人力精簡時,員工認同感影響工作士 氣。 2.工作士氣影響不單僅為內部個人績效與離職率,還包括對其組織外部績效之影響。 3.公司大小、公司地理因素及伙伴關係之客戶職位與部門與組織內部進行人力精簡皆有其重要的影響性。 4.企業組織變革對外部績效之客戶忠誠度有重要之影響。 The business environment in Taiwan has been globalized, diversified, and growing dependent on information technology in recent years. Due to this change, the traditional businesses are encountering drastic structure change in their industries and facing the rise of new competitive business models. This causes the business cost to keep climbing and the difficulty for continually staying in the business. When an organization’s ability to generate income is lowering to a point that it can’t create profit, the only way to create profit will be reducing the cost. When the pace for an organization to create profits can’t keep up with the constant changing business environment, the cost reduction within the organization will become the necessary strategy. As for that, business will get the most instant cost reduction result by human resource downsizing. If the human resources are not fully utilized, a business organization will face its performance and value to decline; its operation will run into trouble and even fall into crisis.
Therefore, how does a business obtain the balance on human resource distribution to maximize performance outputs, minimize cost and achieve its goal of operation.
Research Goals: I.Building the measuring indicators for performance and downsizing of the basic-level employees and management. II.Building the effects measuring model for performance and downsizing of the basic-level employee and management. III.Building the measuring model for performance and downsizing of the basic-level employees and management, conduct empirical experiments and comparative analysis, use the results as reference and base to formulate organizational management strategies.
The conclusion of the research results are below: 1.When the inside of an organization undergoes downsizing of the basic-level employees, the employees’ empathy toward each other will affect work morals. 2.Work morals not only affect personal performance and turn over rate interiorly; it also affects organizational performance exteriorly. 3.The effect of customers’ characteristics on organizational reform is a less common research topic right now. Our research tested and verified that company sizes, company geographical locations, partners’ relationships and customers’ job titles all have very important effects on the downsize of human resource within the organization. 4.The restructuring of business organization has important effects on company’s exterior performance and customers’ loyalty.
