    Title: 職家衝突歷程中夫妻凝聚力的保護作用

    Abstract: 兼顧工作與家庭的雙重角色已是現今社會中個人與組織必須面對的重大挑戰,但無論國內外,現有的多數職家研究皆著重於工作面向的探討,從家庭面向出發的理論與研究都相當缺乏,以致於我們對員工職家衝突與其他生活面向之間的關連所知相當有限。因此,本研究特別聚焦在家庭介面中的「家庭資源」構念,關注夫妻的「凝聚力」在個人職家壓力因應歷程中的作用。
    本研究以全台全職工作者為研究對象,總計回收499份有效問卷,總計為245對夫妻。階層線性模式(HLM)分析結果顯示:個人知覺的夫妻凝聚力可調節工作負荷與WFC之間的正向關連。夫妻層次的夫妻凝聚力對個人WFC具有負向主效果,同樣可調節工作負荷與WFC之間的正向關連。針對研究結果本研究亦探討管理意涵與未來研究建議。
    The potential impact that work and family issues have on employees, family members, and organizations has caused a rising interest among researchers in the developed Western countries. Work-family research in Taiwan is picking up pace too recently. However, most empirical evidence to date pertains to the work domain. The contributions from employees’ other life domains to the work-family interface are largely overlooked. Thus, the aim of this study is to adopt a family perspective, focusing on the effects of couple cohesion in the work-family interface.
    A self-administered survey method was used to collect data from 499 full-time employees comprising 245 couples in Taiwan. Results from HLM showed that individual perceived couple cohesion buffered a positive impact of workload on WFC. On the other hand, when couple cohesion was conceived as a couple-level construct, it was negatively associated with WFC and buffered the positive impact of workload on WFC. Managerial implications and recommendations for future research were discussed.
