    摘要: 近年來,由於高齡化社會的來到,職場上青壯年與高齡工作者共同工作所衍生出的一些問題,世代差異成為眾多學者所研究討論的焦點。然而,本研究發現不僅僅是世代影響著個人的思考模式、價值觀抑或行為,在一段時間內一起進入公司的口合關係也深深的影響著這些人在職場上的行為,另外不同的國家文化取向的人在其中的表現又大不相同,因此本研究將以「世代」、「口合」探討「國家文化取向」、「年齡歧視」等關係與影響。
    本研究以不同年齡、口合之工作者作為研究對象,採便利抽樣,最後回收209份有效問卷。以項目分析、迴歸分析、層級迴歸分析、t檢定及變異數分析來驗證各研究假說,研究結果顯示如下:
    1.不同世代、口合工作者在國家文化取向與年齡歧視上有顯著差異。
    2.國家文化取向中,權力距離取向越高時,對其年齡歧視程度會有顯著負向影響。
    3.國家文化取向中,不確定性避免取向越高時,對其年齡歧視程度會有顯著正向影響。
    4.國家文化取向中,個人主義取向越高時,對其年齡歧視程度會有顯著正向影響。
    5.不同世代、口合之組合下在權力距離中,年齡與年資具有交互作用。
    6.不同世代、口合之組合下在個人主義中,年齡與年資具有交互作用。
    7.不同世代、口合之組合下在長期導向中,年齡與年資具有交互作用。
    8.不同世代、口合之組合下在年齡歧視中,年齡與年資不具有交互作用。
    9.在年齡歧視上世代的影響力遠遠高於口合的影響力。
    In recent years, we meet aged society. Young and old age workers derived some of the problems with each other in workplace, therefore generation difference become the focus of many scholars. However we found not only generation affects individual thinking patterns, values, or behaviors, but also the cohort affects the behaviors of people in the workplace . In addition, different people with different national culture perform differently in the workplace. Hence this study divided workplace relationship into two factors: generation and cohort to investigate the relationship and impact on national culture and ageism in the workplace.

    A total of 209 samples who are workers with different generations and cohorts were collected through convenience sampling. By implementing item analysis, regression analysis, hierarchical regression analysis, t-test and ANOVA. The results of this study can be concluded as the following:

    1.There are significant differences in the national culture and ageism between different generations and cohort.
    2.In the national culture, the more power distance will have a significant negative impact on the ageism.
    3.In the national culture, the more uncertainty avoidance will have a significant positive impact on the ageism.
    4.In the national culture, the more individualism will have a significant positive impact on the ageism.
    5.When combining different generations and cohorts, age and seniority have an interaction effect on power distance.
    6.When combining different generations and cohorts, age and seniority have an interaction effect on individualism.
    7.When combining different generations and cohorts, age and seniority have an interaction effect on long term time orientation.
    8.When combining different generations and cohorts, age and seniority have no interaction effect on ageism.
    9.On ageism, the influence of the generation is significantly higher than the cohort.
