    摘要: 本研究在探討國軍招募人員之人格特質與個人基本屬性,對於主觀、客觀工作績效是否有顯著差異及關聯性,希藉由分析結果提供招募業管單位後續在甄選國軍招募人員之評量選項。
    本研究以網路問卷實施,對象為104年招募1員以上志願士兵之國軍招募人員數(含協力招募員),總計回收692份,經分析統計,主要研究發現與成果如下:
    一、國軍招募人員在人格特質認知的平均數達3.78、主觀工作績效平均數 達到4.02,充分顯示國軍招募人員對於招募工作,均是以主動、勤奮學習及勇於接受挑戰的正向心態執行招募作業。
    二、男性比女性之情緒穩定性、海軍比陸(空)軍之學習勤勉性、士官長比中(下士)與士兵、年資16年以上比10年以下、大學學歷比高中學歷及之招募人員,具備更正向的人格特質;另海軍比陸(空)軍、年資16年比5年以下、學歷大學比高中學歷之招募人員,具備更正向的主觀工作績效。並經因果推論,上述分析結果之解釋力為49.7%,顯示本研究所採用之人格特質與工作績效量表,對於無招募經驗但意願從事招募工作之國軍招募人員,具有相當之預測效果。
    三、在客觀工作績效上,計二項達顯著差異,分別是男性高於女性,陸軍高於海(空)軍,其因果推論之解釋力為11%,屬低度的解釋力,由結果得知,本研究之人格特質量表,無法在主觀與客觀工作績效上,均取得良好的解釋力。
    Abstract:
    This research is to discuss whether the individual''s characteristics and personal attributes have apparent difference and association with subjective/objective work performance, hoping to offer evaluate options of selecting National Army recruiters for related department.
    This research was implemented through on-line questionnaires, whilst objects were National Army recruiters who recruited at least one volunteer soldier in year 104. Totally, 692 questionnaires had been submitted. By analyzing statistically, the main discovery and result are as follows.
    First, the mean of National Army recruiter’s questionnaires acknowledgement reaches 3.78 while the mean of subjective work performance reaches 4.02, fully showing that Nationl Army recruiters always recruit with possitive attitude which is also active, willing to learn diligently, and brave to accept challenges.
    Second, the emotional stability of males is greater than that of females; The learning diligence of the Navy is greater than that of the Army and Air Force; Sergeant Majors, those who has work experience over 16 years or bachelor degree has more possitive characteristics than Sergeants/Corporals/Privates, those who has work experience below 10 years or high school degree. Additionally, the Navy has more possitive subjective work performance than the Army and Air Force. Those who have work experience over 16 years or bachelor degree has more possitive subjective work performace than those who has work experience below 5 years or high school degree. The explainatory power of former analyzing results is 49.7% based on causal inference, showing that the scale of characteristics and work performance in this research has certain predicting ability for National Army recruiters who don’t have experience but are willing to engage themselves to recruiting work.
    Third, two factors reach evident difference on objective work performance, including superiority of males over females, and the Army over the Navy and the Air Force. The explainatory power of causal inference is 11%, which suggests that the characteristics scale couldn’t have great explainatory power on work performance.
