    Abstract: 自1997 年1月1日起配合國防政策陸續推動「精實案」、2004年「精進案」、100年「精粹案」等組織再造工程,在民國104年底國軍總員額由45萬2千人調降至21萬5千人,可謂國軍調整幅度最廣、影響最深遠之整編案。國防轉型與組織再造,隨之而來的是組織與兵力結構等重大調整,對組織成員而言更是一大挑戰,囿於組織成員又是組織發揮優勢之關鍵所在;因此,組織變革對組織成員所產生的反應,是否因人口統計變項之不同,而影響成員留任意願的改變,將是變革認知之重要因素之一。因此,國軍在實施「精粹案」的過程中,藉由人員的階級、性別、年齡等等人口統計之干擾變數,是否對留任意願之間的影響,將是本研究探究的焦點,並將研究結果提出建議,作為管理決策單位之參考。
    本研究希望透過國軍人員在面臨現階段「精粹案」之真實感受,以國軍各軍種志願役現役軍、士、官、兵人員(自願役),廣泛蒐集各單位、各階不同身份的對象,並以高司單位國防部、各軍種司令部及野戰單位為主要對象,透過便利抽樣方式進行問卷調查,問卷收集為2016年2至3月,共發放260份問卷,回收問卷243份,有效問卷225份;並使用SPSS統計軟體作為統計分析之工具進行分析,研究結果發現如下:
    1.國軍對「精粹案」的變革認知與留任意願具顯著正向的影響。
    2.人口統計變項對於組織變革認知與留任意願之關係具有干擾效果。
    After Super Elite Project, the number of the standing army reduced significantly from 452 thounds to 210 thounds in year 2015. The primary objective of this study was to investigate the relationship between change recognition and intention to stay on Super Elite Project. The study also evaluated the moderating role of demographic variables in the relationship between change recognition and intention to stay. The data were collected from February to March 2016. A total of 260 questionnaires were distributed and 243 questionnaires were returned. In addition, 225 valid questionnaires were analyzed. The data were analyzed using SPSS software. The results of this study are presented as follows:
    1.Change recognition has a significant positive influence on intention to stay on Super Elite Project.
    2.Demographic variables have moderating effect in the relationship between change recognition and intention to stay.
