    Abstract: 近年來,國際上的環保法規日益嚴格,且環保議題越來越受到社會大眾的重視,企業不僅應積極推動環境管理,也必須重新思考如何才能強化其自身的綠色創新能力,進而提升競爭優勢。由於,「人」是組織最重要的核心資源,且過去研究大都認為員工的組織公民行為與主管的轉換型領導,能有效改善環境績效,並激發組織的創新作為。但目前仍尚未有研究將結合環保概念的綠色組織公民行為、綠色轉換型領導以及企業綠化程度,作為綠色創新績效的決定性因素進行探討。因此本研究將從人力資源管理的角度出發,探討綠色組織公民行為與綠色轉換型領導對綠色創新績效的影響,並檢驗企業綠化程度的中介效果。

    本研究以台灣製造業為研究對象,針對企業層級進行紙本問卷調查,最後共計回收207份有效樣本。本研究並透過SPSS與AMOS進行敘述性統計分析、項目分析、驗證性因素分析、信效度分析、結構方程模型分析與路徑分析檢驗研究假說,並使用差異分析了解企業特性對各構念之影響,最後獲得以下之研究結果:
    (1)綠色組織公民行為與綠色轉換型領導對企業綠化程度有正向顯著的影響。
    (2)企業綠化程度對綠色創新績效有正向顯著的影響。
    (3)綠色組織公民行為與綠色轉換型領導在企業綠化程度的中介影響下,對綠色創新績效有正向顯著的影響。
    (4)不同的企業規模、成立時間與產業類別,分別對綠色組織民行為、綠色轉換型領導、企業綠化程度與綠色創新績效,存在顯著差異。

    綜合上述之研究結果,本研究對此探討其管理意涵與並提出具體建議。此外,本研究也實際訪談四間製造業個案公司,藉此驗證本研究所提出之假說與業界之綠色實務現況相符合的程度,提供未來的學術界與實務界參考。
    In recent years, the international environmental regulations become strictly, and more and more people consider environmental as an important issue. In order to enhance the competitive advantage, companies have to promote environmental management and find the way to increase their green innovation capability. Generally, human capital is the most important resource in the organization. Many previous studies asserted that organizational citizenship behavior and transformational leadership can effectively improve the environmental performance and enhance innovation performance in organizations. But there is no research exploring the determinants of green innovation performance. Therefore, this study tries to explore the influence of organizational citizenship behavior for the environment and green transformational leadership on green innovation performance through the mediation effect of business greening.

    This study selects the Taiwanese manufacturing industry as research object, and the unit of analysis in this study is business level. Through questionnaire survey, there are 207 valid questionnaires. This study utilizes descriptive statistical analysis, item analysis, confirmatory factor analysis, reliability and validity analysis, structural equation modeling analysis, and path analysis to verify the hypotheses. This study also examines the influence of enterprise features on each construct by SPSS and AMOS. The empirical results are presented as following :
    (1) Organizational citizenship behavior for the environment and green transformational leadership are positively associated with green innovation performance.
    (2) Business greening has positive influence on green innovation performance.
    (3) Business greening has the mediation effect between the positive relationships of organizational citizenship behavior for the environment, green transformational leadership and green innovation performance.
    (4) There are significant differences between large and small and medium-sized (SMEs) companies, the established years of companies and industry categories in the four constructs in this study: organizational citizenship behavior for the environment, green transformational leadership, business greening and green innovation performance.

    This study interviews four manufacturing companies to verify the hypotheses. The empirical results can show the reality of the green practices. This study hopes the research results are beneficial to managers, researchers, or policy makers in the world, and contribute to relevant and future research as reference.
