    Abstract: 現今的銀行業面臨了激烈競爭的情況,人才培育已是企業經營不容忽視的重要環節,其競爭力的強弱往往取決於“人”的優劣。本研究旨在探討銀行工作輪調對於員工職涯滿意、心理資本的影響,以及工作輪調是否透過職涯滿意影響到心理資本,希望企業重視實施工作輪調對於提升員工的職涯滿意程度與正向心理發展的效果,打造幸福職場,讓員工樂在學習、成長,並且快樂工作。本研究以本國銀行曾有輪調經驗的員工為研究對象,採取便利抽樣方式以及實體問卷進行調查。共回收446份有效問卷,採用SPSS統計分析軟體進行敘述性統計分析、信度/效度分析、因素分析,並透過階層迴歸模型來進行假說的驗證。茲將研究結果歸納如下 :
    Currently, the banking industry faces fierce competition, so human capacity building has become an important link that cannot be ignored in business operation. Their competitiveness often depends on “people”. This research aims at discussing the effects of job rotation in banks on employees’ career satisfaction and psychological capital and whether it affects the psychological capital through career satisfaction. It hopes enterprises pay attention to the effects of job rotation on improving employees’ career satisfaction and positive psychological development and create a happy workplace to make employees find joy in learning and growing and work happily. It studies employees who have experience in job rotation in banks in Taiwan and conducts a questionnaire survey with convenience sampling. It collects 446 valid questionnaires, uses SPSS to conduct descriptive statistical analysis, reliability/validity analysis and factor analysis and validates the hypotheses with hierarchical regression model. The research results are concluded as below:
    1.Job rotation helps to improve the employees’ career satisfaction.
    2.Career satisfaction helps the formation and accumulation of employees’ psychological capital.
    3.Job rotation helps the formation and accumulation of employees’ psychological capital.
    4.The stable marital relations and family life help to improve employees’ resistance to pressure in workplace.
    5.The job rotation frequency helps to improve employees’ job rotation, career satisfaction and psychological capital.
