    Abstract: 現在企業講究團隊運作、非單打獨鬥,因此,有必要了解群體行為模式,而影響團隊運作的績效有很多,其中群體結構(如:群體大小、正式領導能力、群體凝聚力等)即是。另外,東西方企業文化不盡相同,不了解文化差異,容易產生溝通上的裂痕與衝突,部門主管透過了解華人企業組織領導人及自我領導風格,同時觀察團隊成員相處互動,以利在團隊合作關係上,取得最大的平衡與和諧,促進團隊效能表現。
    Nowadays, enterprises pay attention to team operation instead of fighting alone. Therefore, it’s necessary to learn about collective behavior patterns. Many factors affect the team operation performance, such as group structure (including group size, formal leadership and group cohesion, etc.). Besides, the eastern and western enterprise cultures are not the same, so a lack of understanding of cultural difference may result in cracks and conflicts in communication. Therefore, the department managers need to learn about leasers of Chinese enterprises and their own leadership styles and observe the interaction between their team members to get maximized balance and harmony and promote team effectiveness in teamwork.
    Therefore, with paternalistic leadership and differential leadership as independent variable, team effectiveness as a dependent variable and team cohesion as an intervening variable, and by reference to the past scholars’ researches, this research studies the employees in all walks of life and issues 600 questionnaires, with 406 valid ones returned, accounting for 67.67%.
    The research results show:
    I.The paternalistic leadership and moral leadership have a significantly positive effect on team cohesion.
    II.The differential leadership and tolerance of mistakes have a significantly negative effect on team cohesion.
    III.The team cohesion has a significantly positive effect on team effectiveness.
    IV.The team cohesion has some mediating effects on the differential leadership’s effects on team effectiveness.
    V.The team cohesion does not have mediating effects on the differential leadership’s effects on team effectiveness.
