    Abstract: 日本企業現今正面臨著第四波的全球化浪潮,由於全球人口減少、加上日本國內的內需市場無法擴大的前提之下轉而朝向海外的消費市場,日本企業也已無法使用過去的一貫經營模式來套用在全球化經營的浪潮中,因此對應而生的是組織體制的變革。在企業全球化經營過程中,從當地人力的雇用及所得持續增加的情況來看,企業不僅限於區域市場與消費者的競爭,也將面臨到更激烈的企業人才爭奪戰的情形。企業在全球化擴展過程中會不斷地來檢視本身的持續性競爭優勢,而對於促進企業朝向全球化發展的重要資本,也可稱是其課題之一的全球化人力資源的招募與培訓,更是眾多企業所共同關注的議題,也正是目前全球化進展過程中所不可或缺的一環。
    本研究主要針對企業全球化經營之組織變革、人事管理問題來探討,並對於面臨的企業課題來做整理、歸納出對應的改革方式,其中也特別包括了全球化人才與當地人才的招募與培訓方面做了個別的策略分析。本研究最後也針對了日本的五家全球化企業分別作個案研究與分析,探討出企業在面臨組織、人事課題上如何進行變革與重整。
    由本研究之結論可得知,隨著經濟的全球化發展,國際人力資源管理研究的重要性也隨之提高,而全球化人才的開發也進而成為企業的成長中所帶來的持續性競爭優勢。
    Japanese companies are facing the fourth wave of globalization now. Because the decrease of world population and Japan''s domestic market, they begin to turn their business toward overseas market. Furthermore, they cannot use the past operating mode to face the wave of globalization anymore, so they propose the method, organizational change. In the progress of globalization management, they not only face competition with regional market and consume. Enterprises will keep improving their sustainable competitive advantage in the global expansion process. The most important thing in the process of global development is recruitment and training of global human resource, which is the topic of all enterprises focus on.
    This thesis focuses on organizational change and human resource management of enterprise’s global management, then analyzes and summarizes the corresponding method according to the issue they face, moreover, studies the strategic analysis from the view of global human resource and local human resource specifically. Finally, the thesis also does analytic case studies on five global Japanese companies respectively and understands how they change and reform when facing the issues of organization and human resource.
    Finally, with the development process of economic globalization, the importance of multinational human resource management research will also increase. Furthermore, to develop the global human resource management will become the sustainable competitive advantage.
